A presente tese teve como objetivo estudar o assédio moral no trabalho, tendo como foco o
assediador, através de suas prioridades individuais em relação aos valores humanos, da
percepção de valores organizacionais e do relato de atos negativos no trabalho. Uma
pesquisa quantitativa foi realizada com a aplicação de quatro instrumentos: (1) o primeiro
investiga dados socioprofissionais e demográficos; (2) o segundo avalia a percepção que os
trabalhadores têm sobre os valores que acreditam existir nas organizações onde laboram e
os valores que desejariam existir; (3) o terceiro identifica os valores humanos priorizados
pelos trabalhadores; e (4) o quarto é um instrumento para avaliar a perpetração de atos
negativos no trabalho, ou seja, a frequência com que o participante assume ter realizado
atos negativos em relação a outros no trabalho (assédio objetivo) e suas percepções sobre
ter cometido assédio moral (assédio subjetivo). Participaram da pesquisa 500 trabalhadores
de diversas organizações, com idade média de 31,03 anos (amplitude de 17 a 57; DP=8,27);
em sua maioria do sexo masculino (60,2%) e estado civil casado ou vivendo com
companheiro (53,4%), com graduação como o nível de escolaridade predominante (42,4%).
A análise fatorial exploratória sugeriu a pertinência de dividir o Questionário de Atos
Negativos no Trabalho-versão assediador (QuAN-VA) em dois fatores: assédio pessoal e
assédio relacionado ao trabalho, embora os coeficientes de confiabilidade (Alpha de
Cronbach) não tenham se apresentado muito elevados (0,691 e 0,757, respectivamente). Os
resultados apontaram uma associação positiva entre o autorrelato de ter praticado atos
negativos (assédio objetivo) e o autorrelato de ter praticado assédio (assédio subjetivo),
sendo que 14,8% praticaram assédio moral, segundo definição de assédio moral objetivo,
mas somente 2,2% reconheceram-se como assediadores. Foi identificada predominância de
assédio moral relacionado ao trabalho no sexo masculino e em pessoas ocupantes de cargos
de chefia. Foram encontradas associações negativas entre os valores centrais e sociais e o
cometimento de atos negativos, indicando que não priorizar valores sociais e centrais leva a
um maior cometimento de atos negativos no trabalho do tipo assédio pessoal. Foram
encontrados efeitos moderadores dos valores organizacionais sobre as relações entre assédio
pessoal e valores básicos, indicando que os valores da organização são aspectos importantes
como facilitadores do assédio moral. Não foi encontrada predição para o cometimento de
atos negativos no trabalho e a descompensação axiológica, ou seja, a insatisfação do
trabalhador na organização não explicou a prática de atos negativos. Não obstante os
resultados, propõem-se estudos futuros que visem contribuir para esta área.

The present thesis aimed to study the bullying at work, focusing on the harasser, through
their individual priorities in relation to human values, perception of organizational values
and the reporting of negative acts at work. A quantitative research was conducted with the
application of four instruments: (1) the first investigates socio-professional and
demographic data; (2) the second assesses workers? perception about the values they
believe exist in their organizations and the values they would like their organizations to
have; (3) the third identifies the human values prioritized by workers; and (4) the forth is an
instrument to assess the perpetration of negative acts at work, i.e., the frequency with which
the participant assumes to have performed negative acts towards others at work and their
perceptions about having bullied others at work. The participants were 500 workers of
various organizations, with a mean age of 31.03 years (ranging from 17-57; SD = 8.27);
mostly male (60.2%) and married or living with a partner (53.4%), with graduation as the
prevailing educational level (42.4%). The exploratory factor analysis suggested the
appropriateness of dividing the Negative Acts Questionnaire-Aggressor Version (NAQ-AV)
in two factors: personal bullying and work related bullying, although the reliability
coefficients (Cronbach's alpha) were not very high (0.691 and 0.757, respectively). The
results showed a positive association between self-reported negative acts (objective
bullying) and self-reported bullying (subjective bullying). 14.8% can be considered bullies,
according to definition of objective bullying, but only 2.2% reported having bullied others.
The results showed predominance of bullying related to work in men and in people
occupying management positions. Negative associations were found between the
prioritization of human central and social values and the perpetration of negative acts,
indicating that non-prioritization of central and social human values leads to perpetration of
negative acts of the personal type. Moderator?s effects of organizational values on relations
between personal harassment and individual values were found, indicating that
organizational values are important aspects as facilitators of the bullying process.
Axiological decompensation (differences between real and desirable organizational values)
does not predict negative acts, i.e., workers? dissatisfaction with the organization did not
explain the practice of negative acts. Despite the results, future studies are propose aimed at
contributing to the area.
